The Forgetting Curve: What Actually Makes Training Stick?

You ran the annual compliance session in March. Attendance was excellent, the deck was thorough, and every box on the completion report turned green.

You ran the annual compliance session in March. Attendance was excellent, the deck was thorough, and every box on the completion report turned green.

By April, a teller is doing the thing the training told her not to do. You wonder whether anyone was listening.

They were. Attention was never the problem. What you are looking at is a well-documented property of human memory, and it has a name.

What Is the Forgetting Curve?

In 1885, a German psychologist named Hermann Ebbinghaus ran a long series of experiments on himself and published the result. Memory, he found, decays on a predictable shape: a steep drop almost immediately after learning, then a slower decline that eventually flattens out. Most of what gets lost is lost early.

Researchers replicated his work in 2015 and found the same curve.

In the replication, retention fell to roughly a third within an hour of learning, and to about a fifth after six days.

One caveat matters, and we would rather give it to you than have you find it later. Ebbinghaus tested himself on nonsense syllables, strings like WID and ZOF with no meaning attached. Meaningful material holds up better than that. So treat the precise percentages you see quoted around the internet with suspicion, including the popular claim that staff forget 90% of training within a week. What transfers reliably is the shape: fast loss early, and a long tail of whatever survives.

That shape is enough to explain your April problem.

Why Passive Training Falls Off the Cliff Fastest

The single biggest accelerant is passive consumption. A long video, a slide deck, a policy PDF with a quiz at the end. Your staff receive the information and do nothing with it.

Your brain is ruthless about this. Information that arrives once and is never used again gets filed as unnecessary and discarded, which is a reasonable system for getting through a day and a terrible one for annual training. A three-hour session produces a mountain of material the brain has no reason to keep, so it keeps almost none of it.

This is why compliance training has the reputation it has, and why a completion rate tells you so little. We have written before about what one-and-done training actually costs a financial institution. The forgetting curve is the mechanism underneath that cost.

It also explains a frustration familiar to anyone who has watched a universal banker rollout go sideways. Staff were trained. Staff cannot do it. Both things are true at once.

How to Beat the Forgetting Curve

The curve is not a wall. It responds predictably to how training is structured, and four changes do most of the work.

1. Break it into microlearning

Replace the three-hour session with five to ten minute pieces delivered often. Smaller chunks give the brain less to discard at once, and frequency does more for retention than duration ever will. A few short sessions a week beat one long session a year by a distance.

The usual objection is production: nobody has time to build forty small modules instead of one big deck. That changed when turning existing policies and SOPs into training stopped being a manual job, which is also how small L&D teams get out of the content bottleneck.

2. Space the repetition deliberately

Daily drilling is the wrong answer. You want gaps.

When staff are asked to recall something they are on the verge of forgetting, the act of dragging it back strengthens the memory far more than reviewing it while it is still fresh. The difficulty is the point. Space the touchpoints so each one lands near the edge of recall, and the curve flattens with every pass.

3. Make them retrieve, not review

Rereading feels productive and does very little. Being asked a question you might get wrong does a great deal.

Every retrieval attempt is a rep. This is the practical difference between a module someone watches and a game someone plays, and it is why game-based learning outperforms video for anything you need staff to actually do later.

4. Put the knowledge to use

Your brain keeps what it uses. Interactive simulations let staff perform the task rather than watch it, in an environment close enough to the real one that the memory has somewhere to attach. Practicing a difficult member conversation out loud does more for recall than reading a script about it ten times.

And for the things nobody should have to memorize, the answer is to stop requiring memory at all. Answers available in the flow of work mean a staff member with a member in front of them can find what they need in seconds.

From Completion to Competency

Here is the shift worth making. Completion measures whether training was delivered. Competency measures whether it stuck.

An institution working against the forgetting curve will keep producing perfect completion reports and unprepared staff, and the gap between those two numbers is invisible until a member is standing at the counter. Reporting that separates the two is how you find out before they do. It matters most with new hires, where onboarding quality and turnover feed each other in both directions.

First State Bank of Rosemount saw the difference when they moved off the annual model, in what it did to their compliance completion.

The Final Squeeze

Your staff are not forgetting their training because they stopped caring. They are forgetting it because that is what brains do with information they receive once and never use, and a 140-year-old body of research says so.

Work with the curve instead of against it. Short pieces, spaced out, built around retrieval and practice rather than playback, with answers on hand for everything else.

LemonadeLXP was built that way on purpose: microlearning your staff finish in minutes, game-based practice they return to, and a knowledge base that answers the question at the moment it comes up. It is training your team will actually enjoy completing.

What Is a Good NPS Score for Banks and Credit Unions?

A member walks into your branch with a question about the new mobile deposit feature. The teller has seen the feature once, in a slide, four months ago. The teller gives it a try, gets it half right, and suggests the member call the contact center.

A member walks into your branch with a question about the new mobile deposit feature. The teller has seen the feature once, in a slide, four months ago. The teller gives it a try, gets it half right, and suggests the member call the contact center.

That member now has an opinion about your entire institution, formed in ninety seconds by one person who was never properly trained on the thing they were asked about.

That is what an NPS actually measures. Most institutions treat it as a survey result. It behaves more like a report card on your frontline.

What Is a Net Promoter Score?

Net Promoter Score comes down to one question, asked on a scale of zero to ten:

How likely are you to recommend this institution to a friend or colleague?

The answers sort your members into three groups.

The Three Groups Behind Your NPS

Promoters score you a 9 or 10. These are your evangelists. They tell people about the branch visit that went well, and they are the cheapest growth channel you will ever have.

Passives score you a 7 or 8. They are satisfied. They are also silent.

Detractors score you anywhere from 0 to 6. These are your unhappy members, and they are the group that does the most damage. Some write the review.

How the Score Is Actually Calculated

Here is where a lot of write-ups get it wrong, so it is worth being precise.

Your NPS is the percentage of promoters minus the percentage of detractors. Percentages, not headcounts. Passives are excluded from the subtraction entirely, though they still count toward your total responses, which means a wall of 7s and 8s quietly drags your score toward zero.

If 300 of your 500 respondents are promoters (60%) and 100 are detractors (20%), your NPS is 40. Subtracting the raw numbers instead would give you 200, which is not a score at all. The result always lands between negative 100 and positive 100.

What Good Looks Like

Credit unions averaged an NPS of 68 in early 2025, against a financial services sector average of 41. Bain & Company, who created the metric, treat 50 to 80 as excellent and anything above 80 as world class.

Those numbers are worth sitting with. If you run a credit union, the sector average is high enough that a merely decent score puts you behind your peers. If you run a bank, the same data says member loyalty is the field where credit unions are beating you, and it is winnable.

The Part Most Institutions Overlook

When a score comes back lower than expected, the response is usually a committee, a survey redesign, or a campaign. The lever that actually moves it is less glamorous: employee training.

Think about where detractors come from. Rarely from pricing alone, and rarely from a policy a member read on your website. They come from an interaction. A member walks in or calls, asks something reasonable, and leaves without an answer.

That gap is almost always a training gap, and it creates detractors in real time. One bad exchange with one staff member colors the entire relationship, which is why a digital fluency program that looks complete on paper can still leave your frontline unable to answer. It is also why one-and-done training keeps costing financial institutions real money long after the completion box is ticked.

Turnover compounds it. Every departure puts a less experienced person in front of members, so onboarding speed and quality feed directly into the score. So does any moment you widen what staff are expected to handle, which is the risk buried in a universal banker rollout.

Turning Order Takers Into Trusted Advisors

The fix is to change what your frontline is capable of. A trusted advisor is confident with your technology, comfortable being asked hard questions, and trained thoroughly enough to answer in the moment. That shift from order taker to advisor turns a point of friction into a point of adoption, which is exactly where promoters get made.

Four things make it possible.

1. Confidence with the technology itself

Staff cannot advocate for a digital product they have never used. Training has to put them inside the actual tools, not describe the tools to them.

2. Answers available in the flow of work

Nobody remembers everything. What separates a good interaction from a bad one is whether the person can find the answer while the member is still standing there. InsightAI answers from your own policies and procedures at that exact moment.

3. Mastery rather than completion

Finishing a module once does not build recall under pressure. Building the training as games and repeated practice is what turns knowledge into something staff can reach for without thinking, and it is the same principle behind coaching frontline conversations.

4. Support that reaches the member directly

Some questions are better answered before anyone picks up the phone. A digital academy gives members walkthroughs and videos for your technology, which is how United Community Bank of Indiana got online banking demos that members actually finished.

Measuring the Right Thing

One caution. If your only training metric is completion, you cannot tell whether any of this is working, and you will be surprised by your NPS every quarter. Reporting that separates who finished from who is capable is what connects a training investment to a score movement you can point at.

The Final Squeeze

Your Net Promoter Score is one question, three groups, and a subtraction. What it really reports is how your members felt after their last interaction with one of your people.

That makes it a training metric wearing a marketing badge. Improve what your frontline can do, and promoters follow. Leave the gaps in place and you will keep manufacturing detractors ninety seconds at a time.

LemonadeLXP was built for that frontline: training staff master instead of merely finish, answers available in the flow of work, and member-facing walkthroughs that resolve questions before they become complaints. It is training your team will actually enjoy completing.

How to Shift From L&D as a Cost Center to a Profit Center

For most financial institutions, L&D is a necessary cost and not much more beyond that. Everything related to it, such as onboarding and new tech rollouts, seems to require large amounts of money or time. Here’s a bag of money for compliance training! Here’s a hefty payment for an online instructor on the latest features!

For most financial institutions, L&D is a necessary cost and not much more beyond that. Everything related to it, such as onboarding and new tech rollouts, seems to require large amounts of money or time. Here’s a bag of money for compliance training! Here’s a hefty payment for an online instructor on the latest features!

Rare is the executive who thinks of L&D as a place where more money can be made or, at least, saved.

A shift in approach to L&D, however, can make a positive difference to your financial institution’s bottom line. It’s a matter of mindset and revisiting those leaky and rusty programs and processes for ideas of where to save money.

Onboarding bottlenecks are thieves of both time and money

Every time a new teller or representative is hired, that person participates in an onboarding process. However, the type of onboarding process makes a huge difference. Are you making the poor new employee sit through a video that makes the window in the washing machine look exciting? Are you asking this new person to seemingly endlessly scroll through a folder of lackluster PDFs?

The issue and financial hit that takes place is often due to an old-fashioned, almost archaic, way of approaching onboarding. Speed-to-competency is then more like a crawl-to-competency.

Within one hour of a traditional lecture or training video, people forget 50% of the information,” according to research by Dr. Kohn. “Within 24 hours, they forget 70%, and within a week, 90% is gone.

When the new-hire is shadowing another employee or slogging through a behemoth of a manual, that costs FIs (financial institutions) and credit companies a significant amount of money.

Gamified micro-learning gives you your time back

Moving away from those “dinosaur” forms of onboarding can shorten the time for a new hire to achieve enough know-how to get to work and drastically lower the operational cost per hire.

People tend to learn in bite-size pieces, and with gamified micro-learning, they get to stay engaged at a reasonable clip without any operational cost. Your staff will be able to master complex financial concepts in just a few minutes a day rather than one long, draining week or longer.

How Financial Institutions Can Cut L&D Costs

Adopt gamified simulations for your FI. Reduces time in training and costs of physical environment.

Move toward micro-learning. Less time in paying for instructor-led training and wasted time in long sessions

Use adaptive learning. No wasted time training employees on what they already know and help expand their knowledge

Use AI tools for creating scripts and quizzes to help with instruction. Cut back on the cost and time of design time.

Lack of formal training drains your budget

The average worker spends up to 19% of their workweek just searching for the information they need to do their job.

When FIs and credit unions approach training as something to be done hastily or passively, the financial price tag of training doesn’t stop with the first attempt. If the training is done fast, you’ll have to cough up money for the next pass.

For example, staff members may cram for a compliance quiz … then promptly forget everything after they take the quiz. The hidden cost is paying for additional retraining. Or the lack of confidence in these frontline staff members means they take longer to find answers, aren’t sure of what they come up with, and end up costing time and money.

Plus, you risk frontline staff being so annoyed with having to retrain that they will walk out the door. Turnover is a very real problem in the financial sector.

Digital adoption means frontline staff make tech part of their everyday

Frontline staff, who have been taught through an LXP, such as LemonadeLXP, have real-world experience in handling whatever the workday throws at them. They can navigate tricky situations with demanding customers, quickly give the right answers to complex questions, and provide intentional and exceptional customer service.

Compliance can be so boring that it can cost you (literally)

The inescapable fact of the finance industry is that compliance regulations must be followed. And so, banks will get it done but usually in a feet-dragging, uninspired ploughing through materials. The cost for this approach means retraining employees who fail and the actual cost of regulatory penalties.

Game-based simulations keep staff focused

Gamified learning environments deliver 11% higher conceptual knowledge, 14% higher procedural knowledge, and a 9% increase in retention compared to traditional methods, according to research from the University of Colorado, Denver.

According to Data Intelo research, “the average corporate employee requires 40+ hours of annual retraining to maintain skill currency in technology, finance, and healthcare sectors, creating massive demand for efficient, engaging learning delivery mechanisms.

Gamification reduces training completion times by 23-35% compared to traditional e-learning formats while improving knowledge retention by 28-42%.

That is a direct measurable return for learning investments, especially for banks.

Turnover costs are like vampires

Losing a frontline staffer will drain your L&D department. According to the Crowe LLP Bank Compensation and Benefits Survey, the annual turnover rate for frontline staffers is between 28% to 55%.

With that high turnover, the cost for training the replacements can add up quickly. And that’s after the cost of hiring folks to replace the old ones.

However, this issue is fixable. At least, you can lessen the amount of turnovers your financial center has.

Greater staff engagement is a balm on the turnover wound

Everyone likes to play, and training that feels like play is one way to keep your frontline staff engaged.

78% of employees say that gamification in the workplace makes them more productive, and 83% feel more motivated,” according to a TalentLMS corporate survey. “When employees feel competent, their imposter syndrome drops and their longevity increases.

The Squeeze

Stop viewing L&D as a place where money just pours out in wasteful spending and annoying have-to-do’s. When you consider the places where you are spending unnecessarily, you can begin forming a plan for tackling the wasted time and boosting your ROI spending. Sound unachievable? It’s not. Book a demo now to see how LemonadeLXP can help you turn your L&D center into a profit center for your bank or financial institute.

Digital Fluency and Knowledge Management in Frontline Banking

You built a digital fluency program. Is your frontline actually fluent?

Every bank and credit union got the memo. Digital fluency isn't optional anymore. Your tellers, your MSRs and your branch managers all have to promote the digital channels, explain the tech, and troubleshoot it when a customer gets stuck.

So everybody built a program. Nearly 9 in 10 institutions have now fully or partially rolled one out.

Here's the part nobody wants to say out loud: having a digital fluency program and having a fluent frontline are two different things.

We wanted to know how big that gap really is, so we partnered with Future Branches Insights to go and ask. They surveyed 100 leaders, a quarter of them C-suite, more than half at institutions holding $20 billion or more in assets, from global banks down to community credit unions. Their questions, their respondents. We sponsored the research and then got out of the way.

What 100 banking leaders told Future Branches Insights

65% say their frontline's digital fluency is only somewhat competent

89% have fully or partially implemented a digital fluency program

69% of those who fully implemented one say staff confidence improved

54% name staff resistance or low confidence with technology as a barrier

41% run a unified platform for employee and customer education, an equal 41% run separate systems

78% say frontline staff's ability to promote and explain digital tools is critical or very important to digital ROI

Source: Digital Fluency and Knowledge Management in Frontline Banking, Future Branches Insights, 2026

Read the first line against the last. Only 19% of leaders will call their frontline very competent, and 78% say their whole return on digital rides on those same people explaining it.

The people you're counting on to monetise digital are the people you haven't finished training, because the build being done doesn't mean the return is.

The gap between launching digital banking tools and achieving adoption lies in the frontline conversation.

Pilots are where fluency goes to die

Nearly 9 in 10 have a program. Only 29% have finished one.

Sixty percent are partially implemented or still piloting. Twice as many stuck mid-rollout as have crossed the line. Future Branches is blunt about what that costs.

Full implementation, not activity, is what separates institutions with strong outcomes.

Because among the ones who finished, the results aren't marginal. Sixty-nine percent report stronger staff confidence, 62% fewer routine transactional visits at the counter, and 59% report customers actually adopting the digital tools.

Read that as a P&L, not a training report. Institutions that got there stopped piloting.

The challenge nobody budgeted for

So what's actually in the way? It's not that leaders don't see the problem. It's not even the tech.

More than half point to staff resistance and low confidence as the wall they keep hitting. An almost equal number say they don't have the budget to fix it properly. Two very different problems, and most institutions are fighting both at once.

But the third one is the one that quietly kills programs: 43% can't keep training current as products change.

Think about that. Your digital banking platform ships continuously, so training built for the version you launched on is wrong within a quarter. Add the 29% with no dedicated training time inside branch schedules and there's the real constraint — content that has to be rebuilt constantly, by people who have no hours to spare.

That's a tooling problem, not a discipline problem. AI content creation turns an approved policy or release note into interactive training in about eight minutes, then regenerates it from the source when the source changes, so training tracks the product instead of trailing it.

Not every training dollar works the same

Future Branches also asked leaders to rate six ways institutions are trying to build fluency: classroom sessions, e-learning modules, vendor-led training, game-based simulations and a couple of others.

No single approach ran away with it. But one came out clearly last, and it's the one most training budgets are still built around.

Instructor-led classroom training. Nine percent called it very effective. Forty percent called it somewhat or very ineffective. More leaders think the classroom actively fails than think it works.

Peer coaching appears to translate more directly into day-to-day fluency than one-time training events.

Here's what one of their respondents said an ideal program would do:

Build a peer support culture where experienced employees guide others and tackle everyday digital challenges at work

That's why 21% are standing up "digital champion" roles this year. The catch is that peer coaching doesn't scale on goodwill, every hour a branch manager spends coaching is an hour off the floor, which is why those programs thin out about three months in. Game-based learning keeps the reinforcement running without burning your best people: 80–95% completion rates, against the 40–60% of traditional eLearning.

What leaders actually want

Asked to describe an ideal program, one VP of Digital at a regional bank didn't hesitate.

Include real life simulation exercises that feel like actual branch situations so staff can practice without pressure.

That is not our marketing copy. That's a banking executive describing what he wants, unprompted, to a researcher who wasn't selling him anything.

It's also, almost word for word, the product spec for AI Voice Conversations. Your employee holds a live voice conversation with an AI customer persona, gets scored against your own rubric, and goes again. Real branch situations. No pressure. No member on the other end of the practice run.

What Lemonade does through gamification is create excitement around training. People actually want to log on and do it.

Half the industry is teaching the same thing twice

This one deserves its own section, because almost nobody frames it as a problem.

Future Branches Insights asked whether their platform serves employee learning and customer education from one unified content source. Forty-one percent said yes. An identical 41% run two separate systems. Another 15% have something for staff and nothing at all for customers.

So roughly six in ten institutions are writing two explanations of the same digital feature, on two systems, maintained by two teams, drifting apart from the day they publish. But the teller's walkthrough of mobile deposit and the member's walkthrough of mobile deposit are the same walkthrough. Build it twice and eventually the two disagree. Guess who's standing there when they do.

Their respondents were already circling the fix:

Learning should be motivated by customer needs and common service scenarios rather than generic training content.

Build it once, from the customer's actual scenario, and publish it to both. That's Customer Academy, one guided walkthrough of your digital banking feature, branded, narrated, localized, deployed to staff and customers from a single source.

One Nevada Credit Union ran that pattern through a Q2 conversion, walkthroughs built and adjusted during implementation instead of after it.

What One Nevada came out with

87% of members using digital banking

92% e-statement penetration

The post-launch call spike they'd budgeted for never fully landed

"The trainer was taken aback by how much we already knew." — Patrick Scoggins, One Nevada Credit Union

Everyone measures. Almost nobody measures what matters.

Seventy-three percent measure fluency with internal knowledge assessments or certifications. Only 6% have no method at all. So measurement isn't the gap, interpretation is.

A quarter of leaders still say they lack the tools to measure staff fluency, and only 4% named tracking it against defined KPIs as a priority this year. You can hold a full set of assessment scores and still not answer the question your CFO will ask: did the training change the business?

Answering it means joining two datasets that usually never meet: what your staff know, and what your branches did. That's the job analytics and reporting is built for.

What shows up when you connect learning data to business data

Branches scoring above 80% on knowledge run +12.4% on revenue

Teams with stronger retention run +9 points on NPS

High-performing training teams log 38% fewer compliance errors

And note what Future Branches didn't find. Of the institutions that fully implemented, zero percent said they hadn't measured outcomes. The ones who finish, measure.

Two weeks per feature, in a market that ships weekly

One number reframes the whole thing. Asked how fast they can get frontline staff trained and confident enough to promote and support a new digital tool, 62% of leaders said one to two weeks. Another 26% said a month or more.

Two weeks is a respectable answer to the wrong question. It's the honest cost of a training cycle: build, schedule, deliver, assess. But digital banking doesn't ship on a two-week cadence.

Their respondents know it. Here's a VP of Retail Banking, again describing a product rather than a training programme:

Add small guides to help inside the actual system so employees can learn while working, without needing to switch between tools or manuals.

That's InsightAI. A teller facing an unfamiliar question doesn't need a course, she needs the answer, from an approved source, while the customer is still standing there, without leaving the screen she's on. Every answer traceable back to the source in one click.

Training for what your staff have to internalize. Instant answers for the long tail no curriculum will ever cover.

The Final Squeeze

Strip the research down and Future Branches argues four things: coach on the job, give staff a safe place to practise before they face a customer, measure confidence and customer outcomes instead of course completions, and finish the implementation instead of piloting forever.

Building digital fluency is less about introducing new technology and more about giving staff structure, practice, and support.

Which is why the top priority leaders named for the next twelve months isn't a training initiative at all. It's a system: 66% named onboarding a digital learning solution to manage training and build capability, ahead of developing content and redesigning branch workflows.

Four independent findings, four things their own respondents asked for by name, and every one of them is something we already built. That's not a coincidence, it's why we sponsored the research in the first place. Structure, practice and support aren't a campaign you run. They're something you install.

Cornerstone Bank is what installed looks like from the other side.

Cornerstone Bank, after full implementation

91% lift in product recommendations

50% faster time-to-proficiency

90% less manager coaching time

56% drop in staff attrition

Where does your program actually rank?

Digital Fluency and Knowledge Management in Frontline Banking lays out where 100 of your peers stand right now: what's working, what's stalling, where the budget is going, and how the furthest-ahead institutions are proving ROI. Sixteen pages from Future Branches Insights, including the full data on all six strategies and all four Practitioner Perspectives sections in leaders' own words.

What Is an LXP? (And How It Differs From the LMS You Already Have)

A new hire starts on Monday. By Tuesday afternoon she has fourteen modules assigned to her, most of them recorded before she applied, none of them related to the branch she will actually be working in. She finishes eleven of them by Friday. Your dashboard turns green.

A new hire starts on Monday. By Tuesday afternoon she has fourteen modules assigned to her, most of them recorded before she applied, none of them related to the branch she will actually be working in. She finishes eleven of them by Friday. Your dashboard turns green.

Ask her a question about the product on Monday and watch what happens.

If you have worked in L&D, you have heard the terms LMS and LXP, probably used interchangeably. They describe two different models of training, and the difference matters most at the moment you are choosing which one to buy.

What an LMS Actually Does

LMS stands for Learning Management System, and it has been the standard way to deliver and track training for decades. The model is straightforward. Your organization decides what staff should learn, assigns it to the right people, and tracks who finished.

That is genuinely useful, and it is the whole job. An LMS is top-down by design: structured, auditable, and built around the assignment. We went deeper on how the traditional LMS works and where it strains in an earlier post, so this one picks up where that left off.

The trouble shows up in the experience. Training delivered this way tends to be clunky, dry, and a little stale by the time it reaches anyone. Staff finish it because they were told to.

Where Checkbox Training Comes From

Checkbox training is not a motivation problem on your staff's part. It is what happens when the only thing the system can measure is whether a module was marked complete.

From the executive floor, an LMS gives you a clean number: this percentage of our people finished the training. But that number says nothing about competency. It doesn’t tell you how well anyone learned, whether they could apply it at the teller line, or whether they will remember it in six weeks. This is the same gap that turns annual compliance training into a ritual nobody enjoys and the reason one-and-done training keeps costing financial institutions money long after the session ends.

Completion is easy to count. Capability is the thing you actually needed.

What Is an LXP?

An LXP is a Learning Experience Platform, and it inverts the model.

Rather than your organization pushing content at learners, an LXP draws them toward it. The experience is personalized, customizable, and built around the individual rather than the assignment. Someone learning a new process gets content matched to their role, their pace, and the specific gaps in what they already know.

If an LMS manages learning, an LXP invites it.

Where an LXP Earns Its Keep: Onboarding

Onboarding is where the difference becomes obvious, because onboarding is where the standard approach fails most visibly.

A new hire on an LMS sits through a queue of general modules, most of which were built for someone else's role. A new hire on an LXP gets a path shaped around the job they were hired to do, moving at the speed they actually absorb it.

That matters more than it sounds when you look at what turnover costs. First impressions of a job form in the first two weeks, and high turnover in financial institutions is often an onboarding problem wearing a different coat. The same logic applies to any rollout where staff are being asked to do something new, including a universal banker program.

Where LemonadeLXP Fits

If the LMS is chapter one of workplace learning and the LXP is chapter two, LemonadeLXP is a different book.

Four things push it past the standard LXP definition.

1. It answers questions in the flow of work

Staff rarely have a training question at training time. They have it with a member in front of them. InsightAI acts as an AI-powered assistant that answers from your own material at the moment the question comes up, which is the only moment that helps.

2. Your own documents become the content

Upload your SOPs, product information, guidelines, and policies. The platform synthesizes them into a knowledge base and drafts training directly from it, so content creation stops being the bottleneck it usually is for a small team. First State Bank of Rosemount put numbers to that in the time their team stopped spending on building material from scratch.

3. Games and scenarios keep it from going stale

Training decays when it stops being interesting. Building it as games and realistic scenarios gives staff a reason to return to it after the assignment is closed, which is where retention actually comes from.

4. The same engine can face your customers

The digital academy points the identical capability at the people you serve, so the effort behind staff training also carries into customer education instead of being rebuilt from nothing.

So Do You Need an LMS, an LXP, or Both?

Both is a legitimate answer, and plenty of institutions run that way. An LMS handles required training with a clean audit trail, an LXP handles everything meant to build capability, and the two coexist.

The question worth asking first is what you are missing. If you can prove completion but cannot prove competency, more LMS will not close that gap. Look at whether your reporting can show you the difference between staff who finished and staff who can perform. If it cannot, that is your answer.

Some teams reach the point where maintaining two systems costs more than it returns, and a single platform covering the whole learning need is the simpler path.

The Final Squeeze

An LMS manages learning. An LXP invites it. The distinction sounds academic right up until you are looking at a completion rate in the high nineties and a frontline that still cannot answer a basic product question.

LemonadeLXP was built for that gap: onboarding personalized to the role, answers available in the flow of work, training generated from the documents you already have, and a format your staff will come back to on their own. It is training your team will actually enjoy completing.

Gamification vs. Game-Based Learning (And Why Your Badges Stopped Working)

Ask ten L&D leaders at ten different financial institutions to explain the difference between gamification and game-based learning, and you will get ten different answers. Some use the words interchangeably. A few will tell you they are the same product with different marketing.

Ask ten L&D leaders at ten different financial institutions to explain the difference between gamification and game-based learning, and you will get ten different answers. Some use the words interchangeably. A few will tell you they are the same product with different marketing.

They are two different things, and the distinction is not academic. One of them tells you whether your staff showed up. The other decides whether a universal banker can actually complete the task when a member is sitting across the desk.

So let's separate them properly, and then talk about how to use both.

What Gamification Actually Is

Gamification is what happens when you take the training you already have and sprinkle game elements on top of it. Points. Badges. A leaderboard in the corner of the dashboard. A streak counter, maybe a certificate with a gold border.

The content underneath stays exactly the same. It is still a video, still a slide deck, still a policy PDF with a quiz stapled to the end. Gamification is a wrapper around passive material, and a nice wrapper is worth something. Engagement genuinely does climb when you add it.

Here is the part that catches training teams by surprise: it climbs, and then it falls.

Why the Engagement Spike Does Not Hold

You have probably watched this curve without naming it. You launch the new program in March and completion rates look terrific. Everyone is checking the leaderboard. By June, the leaderboard is a piece of furniture nobody looks at.

That is novelty decay, and it is predictable. Points motivate a person because points are new. Once your tellers have seen the badge, earned the badge, and watched a colleague earn the same badge, the badge stops carrying information. What is left underneath is the same passive module they were avoiding before you gamified it.

This is the same trap as one-and-done compliance training, where the session happens once, the box gets ticked, and the knowledge quietly evaporates. Adding points to a forgettable module makes the module more pleasant to click through. It does not make it memorable.

And that gap matters, because a completion record is not a competency record. An employee can alt-tab away from a video, let it play to an empty chair, collect the badge, and learn nothing. Your dashboard will show a win. Your error rate will not move. It is one of the reasons compliance training has the reputation it has.

What Game-Based Learning Actually Changes

Game-based learning works from the opposite direction. The training itself becomes the game.

Your staff are not watching someone perform a task. They are inside a lifelike simulation performing it, in a version of the system they use at work, making the same decisions they will make on Tuesday morning. When they get it wrong, they get it wrong in the simulation, where a mistake costs nothing and teaches something.

That distinction is why game-based learning produces a different kind of motivation. Gamification supplies a reward from outside the task. Game-based learning makes the task itself the thing worth doing, because your brain ties the satisfaction of playing directly to the content being learned. Training stops being a chore assigned to you and becomes a skill you can visibly get better at.

This is where cognitive psychology and muscle memory meet. Repetition inside a realistic environment builds recall you can use under pressure, which is the only kind of recall that helps at the branch. The same principle drives AI voice conversation practice, where a banker rehearses a difficult member conversation enough times that the words arrive on their own.

Gamified microlearning drives completion rates as high as 90%, a figure we broke down in our look at what an LMS is and where it falls short.

So Which One Should You Use?

Both. The best results we see come from fusing the two, because they are solving different problems and neither one covers for the other.

1. Let game-based learning carry the skill

The modules, the tasks, the procedures your staff have to execute correctly: put those inside the game. Proficiency comes from doing the thing, repeatedly, in an environment that looks like the real one. This is what makes game-based learning the right tool for a universal teller or universal banker rollout, where staff are being asked to perform a wider set of tasks than they have ever performed before.

It is also what moves people along the path from order takers to advisors. You cannot lecture someone into confidence with a product. You can let them practice it forty times.

2. Let gamification carry the return visit

Leaderboards, streaks, and points are excellent at one job: bringing people back. Once the underlying training is genuinely worth returning to, competitive elements give your staff a reason to keep their skills sharp instead of letting them decay between annual refreshers.

The order matters. Gamification layered on passive content decays. Gamification layered on a game people already enjoy playing gives them a scoreboard for something they actually want to win.

3. Measure them separately

This is the part most programs skip. Engagement and performance are two different metrics, and collapsing them into one number is how a training team ends up confidently reporting success that the business cannot feel.

Track participation and return rate as your gamification signal. Track task accuracy, time to proficiency, and error rates as your game-based learning signal. Good analytics and reporting should let you see both, separately, so you can tell the difference between staff who are entertained and staff who are capable. That distinction is what lets a training manager running a small team defend the program in front of leadership with something more durable than completion percentages.

The Final Squeeze

Gamification tells you who is engaging. Game-based learning tells you who can do the job. Run them together and each one covers the other's blind spot: the game builds the skill, and the scoreboard keeps your staff coming back to sharpen it.

The reason this matters in banking operations is simple. Points and badges do not prevent human error at the teller line. Mastery of the skill does. When BNC National Bank scaled training across their team, the engagement was the visible part, and the capability underneath was the part that changed how the branches ran. First State Bank of Rosemount saw the same pattern in their compliance completion numbers.

LemonadeLXP was built around that combination: real game-based training your staff want to finish, with the gamification layer that keeps them returning to it long after the novelty would normally have worn off. It is training your team will actually enjoy completing.

Partner or Vendor? I'll Be Asking Credit Unions That Question at CUBG in Seattle

 <img src="https://www.lemonadelxp.com/hubfs/Imported_Blog_Media/people-at-a-corporate-conference-listening-to-spe-2026-03-10-03-08-19-utc.jpg" alt="Partner or Vendor?

I've been a business owner for over 3 decades (yikes!) and, in that time, I've sat across the desk from a lot of business bankers. Some were great, but most weren’t. I've got a story about my journey that I’ve never told anyone, until now.

I've been a business owner for over 3 decades (yikes!) and, in that time, I've sat across the desk from a lot of business bankers. Some were great, but most weren’t. I've got a story about my journey that I’ve never told anyone, until now.

This September, I'm speaking at the CU Business Group National Conference in Seattle. The session’s called How Credit Unions Can Use AI to Improve Business Services Performance, and it starts with that story.

Here's why I believe it matters. Your business members aren't just coming to you to handle transactions. They're coming for expertise: loans options, treasury management, cash flow advice, the stuff that actually grows their business. And when the answer they get depends entirely on who happened to help them that day, they notice. And it can impact their loyalty.

At first blush, you might assume it's a talent problem. But I don't think it is. Most credit union folks I’ve met over the years are smart, service oriented people who care about their credit union and its members. I think the problem is inherent to an industry that's highly regulated, has an ever evolving offering, and is undergoing transformation.

In Seattle, I'm going to walk through how credit unions can use AI to improve business services performance, and their business member experience. I won't spoil it here. But if you've ever wondered whether your more recent hires could give a member the same answer your best person would, this session's for you.

If you're heading to CUBG's National Conference in Seattle, add it to your schedule.

Catch us at CUBG's National Conference

I'd love to see you in the room.

We're Back at Finovate. Yeah, We Know.

So here's the news: LemonadeLXP is heading back to Finovate this year.

So here's the news: LemonadeLXP is heading back to Finovate this year.

And before you say it, I'll say it for you. This isn't news. Those Lemonade guys have demoed at Finovate a gazillion times. You're right. At FinovateFall 2025, I took the stage to show how LemonadeLXP helps financial institutions train staff and deliver reliable knowledge at scale - and the audience voted us Best of Show!

I'm almost embarrassed that we're going back again.

Here's the thing, though. Our dev team just keeps knocking out features banks and credit unions need to know about. So don't shoot the messenger. It's not my fault.

A quick trip down memory lane

If you've caught us at Finovate before, you've seen the story unfold one demo at a time.

Back in the day, we showed off our digital fluency and adoption platform that gets your staff learning new tech in the flow of work instead of avoiding it like the plague.

Then came Customer Academy, giving your members and customers digital banking support on demand, 24/7. #digitalcustomerexperience

More recently, we demoed our AI authoring tool, InsightAI, which lets you create and update training content in minutes instead of months.

And last year, we showed off AI-powered role-play, helping your frontline practice spotting and mastering cross-sell opportunities before the real moments that matter.

So what's this year's demo?

This year, we're connecting all of it to the thing your CFO actually cares about: business value.

Come see how training stops being an expense and starts proving ROI.

The Content Crisis: How Small Teams Can Access Industry-Specific Content Without Huge Budgets

Financial institutions are spending more on training than ever. And a large portion of that budget is on compliance. Some 75% of FIs say compliance is the primary goal of training, according to SaferMobility. As financial institutions pour money into achieving that goal, however, they have less budget and less focus on strategic content.

Financial institutions are spending more on training than ever. And a large portion of that budget is on compliance. Some 75% of FIs say compliance is the primary goal of training, according to SaferMobility. As financial institutions pour money into achieving that goal, however, they have less budget and less focus on strategic content.

There’s a danger in treating content like a forgotten wind-up toy trailing behind the company’s goals. After all, content is crucial for everything that drives revenue, encourages digital adoption, and keeps your frontline staff up to date with training materials.

Rather than being properly planned and managed, however, content often is hastily wound up and ignored.

There are several risks that financial institutions take when they ignore content.

The Danger of Treating Content Like an Afterthought

When content is produced in-house at breakneck speed, financial institutions suffer on multiple levels.

A false sense of security

Static content only pleases an auditor.

Your staff may have torn through the compliance-related content but may not have retained any knowledge. Without actively updating and keeping the content engaging, you run the risk of having essential policy and regulatory information slip through the cracks.

“It’s fine!” you tell yourself when you have the fleeting thought that maybe, just maybe, you need to do better with compliance training. “Everything will be OK!”

But will it?

Digital adoption becomes digital atrophy

You’ve bought the best digital banking tools, but your content doesn’t support the learning of such tools. Instead of participating in attention-grabbing, maybe-even-fun walkthroughs, your staff has to figure out the tools on their own or slog through tedious, overwritten manuals.

Digital adoption then is not going to happen. And your frontline staff and customers are going to suffer at the hands of inefficiency.

For example, think of the last tool or core conversion you bought for your company. Was everyone excited about it or were they concerned about how they would be trained on it? Did the excitement die down faster than a candle in a hurricane?

One and done doesn’t work

L&D teams often don’t plan on repurposing the content. Annual reuse rates for training content are around 50%.

So, content at financial institutions then falls into a strange, predictable cycle. Every year, the content team builds out content from scratch; the content is abandoned at year’s end, and the content team builds out content from scratch when the new year begins and so on. Ad nauseam.

What a waste of time and resources! All those hazards could all have easily been avoided with proper planning and processes.

Stop adding to the content crisis, and empower your team with an AI-powered, always-on content engine.

Top Three Dangers of Overlooking Your Content Engine

1. Insufficient compliance training and a false sense of security

2. Stalling and even permanently stopping digital adoption

3. Wasted time and resources on building one-and-done content

Do You Have a Content Crisis at Your FI?

Is content development taking weeks or even months?

Is content at risk of being outdated by the time it is published or shared?

Is keeping up with regulatory training an administrative nightmare?

Is your team having to build content from scratch every single year?

Is your FI using the content produced the year before? Is it being repurposed?

Smart Ways That Small Teams Can Solve the Content Crisis

If you’ve identified the content crisis in your organization, you’re already halfway to a solution. Now, you just need to replace some of those inefficient, unfocused processes. You want a finely tuned content machine that hits the mark and doesn’t require constant upkeep. It’s possible!

Use micro-learning to replace static compliance training

By shifting the compliance training to a game-based micro-learning, financial institutions offload the hassle and inefficiency of their current training. Staff members can then participate in engaging compliance training that leaves them energized and motivated without downtime.

Leverage ready-made content libraries

Creating the aforementioned content from scratch steals away valuable time from your team. Your content team already has work to be done, so make sure their efforts move your institution forward. By using prebuilt customizable content hubs, like LemonadeLXP’s Learning Library, you can quickly equip your team with the latest information, training, and skills needed to transform your frontline staff into confident advisors.

Automate content creation and delivery

Modern learning platforms can serve your financial institution as an always-on content engine. When you use an AI-powered platform, you can rapidly create, maintain, and deliver bite-sized training and real-time support. That includes creating a dedicated knowledge base to train your AI, generating interactive content from PDFs and procedures, and keeping your knowledge base automatically updated whenever policies change.

Swap manual authoring for AI-powered knowledge generation

When a financial institution undergoes a major core conversion or a tech rollout, the content team is usually left scrambling to put together all the documentation, slides, and policy updates.

Those tasks must be done, but they don’t have to be such a drain on your team’s time. AI-driven authoring transforms that process and cuts development time by 80%. Your team gets clear, updated content, and also has time for high-value strategic initiatives.

The Squeeze

Don’t fall into the same content crisis that’s affecting your competitors. Building out fresh content that doesn’t get reused and buying un-customizable generic library content both contribute to the crisis.

Instead, carve out some time to audit your content process and see where you can automate or delegate the creation of content and, more importantly, reinforce knowledge in the flow of work.

What Is an LMS? (And Why Yours Might Be Working Against You)

Mention the initialism "LMS" to your average CLO or L&D manager, and prepare yourself for a big, frustrated sigh. The traditional LMS gets treated like a limitless digital filing cabinet, the kind where regulatory PDFs get overlooked and compliance modules are as scattered and forgotten as items in a kitchen junk drawer.

The word “traditional” is the issue in the phrase “traditional LMS.” The legacy systems just don’t cut it today. If they ever did.

"Traditionally, success has been largely measured by completion rates,” states the LemonadeLXP video What Is an LMS? “But completion doesn't always equal competency. It's because an employee alt-tabs a video and just lets it play out, or hits next on a page of 50 slides. That doesn't necessarily mean they've taken in that information."

A solution to that lackluster learning is a modern LMS. It starts from the premise that learners are actual people, not checkboxes.

What Is an LMS?

LMS stands for learning management system. Think of the acronym as three spokes in the hub of your organization's training.

What is your staff learning?

"Learning" is the engine that delivers your courses, videos, articles, and training documents.

In a traditional LMS, learning means staff members must click through seemingly endless slideshows filled with ho-hum content or watch dull, overly detailed videos. That traditional structure invites passive consumption.

Or boredom.

In a modern platform, learning is active. It directly is informed and created by how people actually learn. Not by massive info dumps. Not by arduous long sessions. Instead, staff members work through short, gamified scenarios and role-specific simulations. They get immediate feedback. They practice in a safe environment, and eventually the knowledge becomes integrated with what they already know and practice.

And the numbers back up that style of learning:

Gamified microlearning drives completion rates as high as 90%, compared to roughly 25% for non-gamified e-learning, according to Engageli.

How is that information managed?

For L&D managers stuck with a legacy LMS, M can mean "mountains of mediocre modules.” And the work for building such complex courses from scratch and updating text-heavy PDFs can be mundane.

In contrast, an L&D manager using a comprehensive learning experience platform views management as involving more movement. Administrators can go in and set specific training for specific roles.

A modern learning platform lets L&D managers:

• Create fresh content in minutes

• Use automated nudges to drive participation

• Spend less time playing compliance cop

• Spend more time managing performance

How everything works?

The system is the database. It tracks who started, who finished, and who is stuck in progress.

Unfortunately, information is usually siloed. These systems sit on their own digital island, cut off from what people do all day. With not even a volleyball with a handprint for company.

The older systems were built to push compliance. That’s it.

Today’s learning platforms are a more integrated ecosystem that provides training that staff members use immediately. After all, the reward for training isn’t a dusty diploma tacked onto an office wall above someone’s desk.

The point of the training is to improve and positively affect how staff members act in their workday.

What About LXPs?

Historically, LMS platforms have leaned hard into management and system, and gone comparatively light on the learning.

That's a real problem in high-risk industries like banking or financial services. Engagement is often your first line of defense against risk. That problem is part of why so many organizations have shifted toward LXPs instead.

What’s an LXP?

An LXP stands for learning experience platform. Think of the LMS as a filing cabinet. Everything staff members need for compliance is in there, but only if they rummage through it.

An LXP is more like a streaming service or a social feed, just little bites of training that happen naturally. It tends to be more personalized, more game-based, and, quite frankly, just more fun to use.

Do You Need an LMS, an LXP, or Both?

Many organizations run an LXP alongside their LMS, using it as a hub where staff go to grow, not just tick compliance boxes.

Other financial institutions are finding that as LXPs get more robust, keeping the old filing cabinet around is not worth it. They’re moving compliance and everything else onto one platform people don't mind using.

LMS

LXP

Longer forms of content for training

Bite-sized learning sessions

Your virtual "filing cabinet" for documents

Your streaming service for learning modules

Disconnected training sessions

Simulations tied to real-world examples

If you want to see what lively learning looks like in practice, take a look at Lemonade LXP. It’s training your staff will actually enjoy completing.
